Innovative approaches to developing a system of motivation for scientific and pedagogical personnel in higher education in Ukraine

Abstract

Increasing the effectiveness of motivational mechanisms for scientific and pedagogical staff is an important factor in the development of higher education institutions (hereinafter referred to as HEIs) and improving the quality of educational services. In the context of globalization and growing requirements for scientific and pedagogical activity, it is necessary to develop effective incentives to increase the productivity of teachers and scientists. Purpose. The purpose of the article is to analyze innovative methods for creating an effective system of motivation for scientific and pedagogical staff in higher education institutions of Ukraine, which integrates both material and non-material incentives, and also takes into account current challenges caused by digitalization, the development of international academic mobility and the processes of reforming the education sector. Methods. The study used a comprehensive approach, including a survey of scientific and pedagogical staff, statistical analysis of the data obtained. Results. The main factors influencing the level of motivational activity of teachers are identified: material incentives (salary, grants, bonuses, social benefits) and non-material mechanisms (academic mobility, career growth, social recognition, level of autonomy). Specific measures are proposed to optimize the motivation system, including reforming bonus mechanisms, creating a favorable working environment, expanding opportunities for international cooperation and increasing the level of social protection of teachers. Conclusions. A comprehensive approach to improving motivational mechanisms in higher education institutions, combining material and non-material incentives, will contribute to increasing the efficiency of scientific and pedagogical activities, stimulating scientific activity and improving the quality of educational services. The implementation of the proposed measures will create a more productive and comfortable environment for teachers-scientists, which will positively affect the overall development of the higher education system.
