Abstract

The article examines the problem of professional burnout among personnel under conditions of emotionally intensive service work, crisis instability, and increasing requirements for service quality. The relevance of the study is determined by the need to reconsider approaches to human resource management in the hospitality industry under wartime and post-crisis transformations. It is substantiated that professional burnout is transforming from an individual psychological issue into a strategic managerial challenge that affects organizational resilience, labour productivity, service quality, and the competitiveness of hospitality enterprises. The purpose of the article is to systematize theoretical approaches to understanding professional burnout among personnel and to generalize modern mechanisms for its prevention and management in the hospitality industry. The methodological framework of the study is based on contemporary concepts of professional burnout, emotional labour, organizational resilience, employee well-being, and anti-crisis HR management. The research applies methods of analysis, synthesis, systematization, comparison, and structural-logical generalization. The study summarizes scientific approaches to interpreting professional burnout as a multifactorial socio-psychological syndrome caused by chronic occupational stress and manifested through emotional exhaustion, depersonalization, and reduced professional effectiveness of employees. The key factors contributing to professional burnout in the hospitality industry are identified, including emotional labour, organizational overload, unstable working environments, lack of psychological support, and high customer expectations. Modern methods for the prevention and overcoming of professional burnout are systematized according to individual, organizational, and social levels of influence. It is proved that the most effective approaches are integrated HR practices focused on creating a psychologically safe organizational environment, developing a supportive corporate culture, optimizing workload, and implementing employee well-being programs. The conclusions substantiate the expediency of a systemic approach to managing professional burnout in the hospitality industry through the integration of organizational, socio-psychological, and motivational HR management instruments. It has been established that effective management of employees’ professional well-being is an important prerequisite for ensuring organizational resilience and the stable functioning of hospitality enterprises under contemporary crisis challenges.
